Who Defines a Hero? A hero can be a hard thing to define. There are so many defining qualities in a hero that it is a vague term. Go around and ask what people feel are the defining qualities of their hero and their answer could be vastly different from the person with who chose the same hero. But, people can give a generally idea of what a hero should be. But what are those qualities that people consider heroic? Thus, it takes much time to reach the managing directors message or decision to the lower level management and employees of the organization as there are several middle persons who communicate the message. Therefore, there is a high probability that the directors message might be modified and can affect the employees adversely. This negative effect might lead to the poor performance of the employees and the rate of productivity might also get hampered by lowering the quantity of production (Heagney 2012). Therefore, the particular firm should implement such an organizational structure that will be simple and the total numbers of middle persons will also be lowered in the structure in order to avoid any confusion, miscommunication and misunderstandings between the different levels of management and the employees of the firm. This includes the following organizational structure for grouping the employees into every department. Therefore, it can be recommended that the organizational structure should be modified in order to make it simpler so that all the information and message can be communicated easily among the upper and lower level of management. As the market is highly competitive, time is an important factor and all these problems can be easily communicated to the upper level management if the communication becomes simpler among the lower and upper level of management. It can be recommended that the various barriers to communication should be reduced within the organization in order to improve the sales revenue of the firm and also to increase its profit percentages. Firstly, by modifying the organizational structure of the organization JCB, it can be made much simpler. This will help in easy communication between the upper level of management and lower level of management and vice versa. Secondly, all the various types of barriers to communication will be abolished or reduced (Hayton 2011). Thirdly, improved communication will lead the firm to take relatively lesser time in reaching any information or message from the upper level of management to the bottom level of management and vice versa. These include firstly, to increase urgency, secondly, to develop the guiding team, thirdly, to get the vision correctly, fourthly, to communicate for buy-in, fifthly, to empower action, sixthly, to develop short-term wins, seventhly, to do not let up and lastly, to get stuck to the changes made (Truss, Mankin and Kelliher 2012). However, it is a common factor that the employees of the particular organization will try to resist changes within the firm due to various reasons, like insecurity in their jobs, change in their job role and changes in their pay structure and employment contract. Nevertheless, all these resistances to the changes can be handled by the project manager for the betterment of the organization and the employees by implementing four steps. These include firstly, understanding the resistance and its primary cause, secondly, to communicate or to act in order to address the main cause. Thirdly, by paying attention to the requirement in order to act continuously and lastly, by providing mechanisms to spontaneously engage the mass population in the change, the manager can resist the changes within the firm (Rand 2012). Risk Management and assessment of risk reduction methods According to the case study, it has been found that the company JCB Limited faces various risks. These include firstly, the communication gap between the upper and lower levels of management and secondly, time consuming factor for the process of supply of inventory. The present organizational structure of the organization JCB is huge and complex, thus it has a huge numbers of middle persons who pass the information or decision from one level of management to another. This results into modification of the quality of the decision made by the managing director and thus it affects the employees and their performances adversely (Robbins and Judge 2012). On the other hand, the increased communication gap results into increased level of misunderstanding and miscommunication. This might also affect the organizational culture and thus it can lead to organizational conflict. Therefore, it can be said that this risk of communication gap might affect the business of the organization JCB Limited adversely. On the other hand, the second risk is the prolonged period of 7 days that are taken by the suppliers of the organization JCB for supplying any parts of the machines like cabs, hydraulics systems and engines. The present market of this particular sector is highly competitive. Thus, for this company, time is considered as an important factor as slight delay in the delivery of the products to the clients will increase the probability of the firm of losing its total numbers of customers. Therefore, it can be said that time consumption for supplying the inventories as per the just in time process will affect the business of the organization adversely. In the high competitive market, the delay in the delivery of the products will result into increased amount of loss (Schermerhorn 2012). Even the brand value as well as the market value of the products of the firm JCB will decrease. This will result into decrease in total amount of sales volume, thus the revenue of the firm will also decrease along with the decrease in the total earnings of the firm. Therefore, it can be said that the customer satisfaction plays a vital role in the successful running of a business. Thus, in order to mitigate these risks, the organization JCB Limited should implement modified organizational structure with the aim to decrease the complexity and communication gap between the upper and lower levels of management and the employees. The numbers of middle persons within the organizational structure should be reduced in order to reduce the time consumption for both upward and downward communications (Werner, Schuler and Jackson 2012). The misunderstanding, miscommunication and organizational conflict should be reduced in order to maintain a healthy organizational culture as well as environment within the workplace. In addition to this, new process of inventory should be implemented such that time consumption can be reduced as well as the quantity of the wastes can also be reduced and controlled. Moreover, the products of the firm JCB Limited should be delivered on time, such that the market value as well as the brand value of the firm can be increased. This will also a ct as a positive factor for the sales persons of the firm. The will also help to increase the sales revenue of the firm along with it the earnings (Collins 2011). Therefore, all the risks faced by the firm should be mitigated by implementing proper measures in order to run the business successfully and profitably. The risks can be measured through various models. However, these mentioned risks can be managed by implementing a five step model of risk management. These are firstly, identification and analysis of the risks, secondly, the risk management techniques should be examined. Thirdly, accurate risk management technique should be selected, fourthly, the identified techniques should be implemented and lastly, the results will be monitored in order to run the business successfully and profitably (Cavanagh 2011). Therefore, it can be recommended that by implementing this risk model, all the risks that are associated with the organization JCB Limited should be managed such that efficiency of the firm can be increased along with its profit percentage. Conclusion Therefore, it can be concluded that the particular organization JCB Limited has various negativities with respect to certain areas like organizational structure, product life cycle, communication, management of change and risk assessment. From the analyses, it can be said that the present organizational structure of the firm JCB should be modified and should make it much simpler. The time consumption should be reduced such that the time that takes for passing on the information and the decision from one level of management to another should be reduced in order to avoid any complexity within the structure. The management of change within the firm should be implemented in an orderly manner such that the organization runs effectively. The risk assessment identifies the risks that are associated with the firm and thus an accurate risk management model has been recommended to the firm JCB Limited in order to run the business profitably and efficiently. Lastly, in this report, recommendat ions regarding the present stage of the product life cycle of the product lines of the firm have also been provided in order to run the firm successfully in the high competitive market. Nathaniel Hawthorne, The Ministers Black Veil In Nathaniel Hawthorne's ?The Minister's Black Veil?, the author chooses to mask the character of the minister with the black veil to construct an allegory that would compare sin concocted by imagination with unrecognized sin of one's self. With the story being set in the Puritan time period of the settlement of New England, as nearly all of Hawthorne's stories are, the reader can logically infer a certain set of value judgements. For instance, these people, being very sincere about their religion, are likely to see anything out of the ordinary, such as a black-veiled minister, as a serious issue that undermines their faith. On the surface the first sight of the veil not only confuses the congregation, but scares them as well. This man is supposed to be their most direct mode of communication with God, and to see him in what they perceive to be quite a bizarre condition, must make them feel that their religious lives may be in danger. Yet another character trait held by this community is its inability to cope with even the slightest bit of change. Something as trivial as a man covering his face with black crape paper literally whips this community into a frenzy. ?I don't like it?(p.102), cried the old woman, ?Our parson has gone mad?(102), cried Goodman Gary. Without even the slightest bit of investigation into the issue these people have brewed in their imaginations all sorts of theories as to what is so wrong with the minister. A third, and possibly most dangerous trait of the community, is its almost joyous inclination toward superstition. Whether you would like to call it Puritan myth or strait fact, this obsession with witchcraft and the supernatural is what made Puritan New England a dangerous place to live in the 17th century. This idea of the occult always seems to find its way into a Hawthorne story, and The Minister's Black Veil is no exception. Even the good doctor cannot help but mention, ?the black veil, though it covers only our pastor's face, throws its influence over his whole person, and makes him ghostlike from head to foot.?(p.105). The true allegory arises from these beliefs of the community, but does not wholly manifest it self until seen from the minister's point of view. Though he may contend that the veil personifies ?sorrows dark enough to be typified by a black veil.?(p.109), it is possible to infer that the veil is actually somewhat of an experiment by the minister. On the surface he may explain its meaning by some undefinable scruples he may hold, but underneath it represents a test of the community. By donning the black veil the minister realizes his fear that the people of his community are more obsessed with a sin they are sure the minister is hiding from, then their own sins that they live in everyday. Even his fellow man of the cloth Reverend Clark believes the minister must have some ?horrible crime upon his soul?(p.113). Not a single person realizes the intent of the minister until his deathbed utterance that defiles the virtue of the community. Proof positive of this realization of their fault i s the fact that while the minister was alive these people couldn't wait to remove the black veil, but once he is dead, unable to stop them from unmasking him, the veil follows him to his grave. Perhaps it is reverence toward the painful truth revealed by the minister that keeps the veil on his face, but more likely it is simply left on in the rush to bury the man who brought to light such a less than virtuous shortcoming. Like so many of Hawthorne's stories, the Minister's Black Veil personifies the fallible nature of a people so dedicated to living a life free of sin, when in fact they are simply ignoring the vices that rest under their own pillows. Astronomers Peer Deep into Blobs in Space

Astronomers Peer Deep into Blobs in Space Out in the depths of space, theres a blob that astronomers have been anxious to explain. It wasnt immediately obvious to them why it shined as brightly as it did. The blob (and it really is a blob) is called SSA22-Lyman-alpha-blob and it lies some 11.5 billion years away from us. That means that it looks to us now as it did some 11.5 billion years ago. SSA22-LAB appears to have two giant galaxies at its heart that are bursting with star formation activity. The whole region where this object and its galaxies lies is swarming with smaller galaxies. Clearly, something is going on there, but what?   VLT and ALMA to the Rescue This rare Lyman-alpha Blob is not exactly visible to the naked eye. Thats largely due to distance, but also because the light its emitting is visible to us here on Earth in infrared wavelengths and also in radio frequencies. The name Lyman-alpha-blob tells astronomers that the object originally radiated its light in ultraviolet wavelengths. However, due to the expansion of space, the light is shifted so that its visible in infrared. Its one of the largest of these LABs to be observed. So, astronomers used the European Southern Observatorys  Very Large Telescope Multi Unit Spectroscopic Explorer to dissect the incoming light for study. They then combined that information with data from the Atacama Large-Millimeter Array (ALMA) in Chile. Together, these two observatories allowed astronomers to peek into the heart of the action at the distant blob in space. Deep imaging with the Hubble Space Telescopes Imaging Spectrograph and the W.M. Keck Observatory in Hawaii also helped them refine the view of the blob. The result is an amazingly beautiful view of a blob that existed in the distant past but is still telling us its story today. Whats Happening at SSA22-LAB? It turns out that this blob is one very interesting result of galaxy interactions,  which create ever-larger galaxies. Furthermore, the two embedded galaxies are surrounded by clouds of hydrogen gas. At the same time, they are both cranking out hot young stars at a furious rate. Baby stars emit a lot of ultraviolet light, and that lights up the surrounding clouds. Its like looking at a streetlight on a foggy night - the light from the lamp scatters off the water drops in the fog and it makes a kind of foggy glow around the light. In this case, the light from the stars is scattering off the hydrogen molecules and creating the lyman-alpha blob. Why Is This Discovery so Important? Distant galaxies are extremely interesting to study. In fact, the more distant they are, the more fascinating they get. Thats because very distant galaxies are also very early galaxies. We see them as they were as they were infants. The birth and evolution of galaxies is one of the hottest areas of study in astronomy these days. Astronomers know that it proceeds as smaller galaxies merge together with larger ones. They see galaxy mergers at nearly every part of cosmic history, but the beginnings of those mergers started back 11 to 13 billion years ago. However, the details of all mergers are still being studied, and the results (such as this lovely blob) are often quite a surprise to them. If scientists can get a handle on how galaxies form through collisions and cannibalization, they can understand how these processes worked in the early universe. Whats more, from observing other, newer galaxies that have been through the same process that this LAB galaxy is experiencing, they know that it will result in a giant elliptical galaxy. Along the way, it will collide with more galaxies. Each time, the galaxy interaction will force the creation of countless hot, young massive stars.  These starburst galaxies show prodigious rates of star formation. And, as they evolve and die, they will also change their galaxy - seeding it with more elements and the seeds of future stars and planets. In a sense, looking at SSA22-Lyman-alpha-blog is like looking at the process our own galaxy might have experienced early in its formation. However, the Milky Way didnt end up as an elliptical galaxy in the heart of a cluster as this one will do. Instead, it became a spiral galaxy, home to trillions of stars and many planets. ​In the future, it will merge again, this time with the Andromeda Galaxy. And, when it does that, the combined galaxies will indeed form an elliptical. So, the study of SSA22-LAB is a very important step in understanding the origin and evolution of all galaxies.

The Popular Childrens Books, The Spide Chronicles

The Popular Children's Books, The Spide Chronicles The Spiderwick Chronicles is a popular children’s book series written by Tony DiTerlizzi and Holly Black. The fantasy stories revolve around the three Grace children and their frightening experiences with fairies when they move into an old Victorian home. The Spiderwick Chronicles Series According to a letter from co-author Holly Black that appears at the beginning of each of The Spiderwick Chronicles series, it all started when she and Tony DiTerlizzi were at a bookstore book signing and were given a letter that had been left for them. The letter was from the Grace children, and it mentioned a book that â€Å"tells people how to identify faeries and how to protect themselves.† The letter went on to say, â€Å"We just want people to know about this. The stuff that has happened to us could happen to anyone.† A few days later, according to Black, she and DiTerlizzi met the Grace children, and the story the children told them became The Spiderwick Chronicles. After their parents’ divorce, the Grace children and their mother move into the ramshackle Victorian home previously occupied by their great-aunt Lucinda. The three children, thirteen-year-old Mallory and her nine-year-old twin brothers, Jared and Simon, are still adjusting to their parents’ divorce and are not happy with their new home. While Mallory has her fencing to keep her occupied and Simon his menagerie of animals to care for, Jared is angry and at loose ends. Almost immediately, odd things begin to happen, beginning with strange sounds in the walls, and leading to the discovery of the small unexpected and unfriendly other occupants of the house and area. Written in the third person, the books emphasize Jared’s point of view. It’s poor Jared who tends to get blamed for all of the unpleasant things that happen, thanks to the faeries. He finds a secret room and an amazing book Arthur Spiderwick’s Field Guide to the Fantastical World Around You, a book about identifying and protecting yourself from faeries. While the first book is quite mild and provides a basic introduction to the human characters and the threat from the fantastical creatures, the action and suspense is ratcheted up in the remaining books. The Grace children come in conflict with goblins, a shape-shifting ogre, dwarves, elves and other frightening characters. The series ends with the kidnapping of Mrs. Grace and her children’s desperate, and ultimately successful, attempt to rescue her. The Appeal of The Spiderwick Chronicles The short length of these children’s novels - about 100 pages - the uncomplicated, yet suspenseful and scary  fantasy stories, the engaging main characters, the attractive design of the small hardbound books and the full-page pen and ink illustrations in every chapter make the books particularly appealing to younger children who are independent readers or who enjoy having an adult read to them. It was difficult for Dexter to make any decision that could keep him away from Jones. Dexter had a dream of winning the heart of Jones. He was convinced that wealth could help him win the heart of Jones. On the hand, Jones did not reciprocate Dexter’s love. In intimate relationship, partners need to exercise dialogue. Dialogue held between partners provides a chance for making correction and ironing out relationship differences. Jones did not offer any information that was transparent in their relationship. The relationship between Dexter and Jones portrays a theme of emptiness (Stanley 333). Dexter dream en ded when Devlin gave him news regarding the status of Jones. He took his time to know more about Jones life. Their conversation ends when his American dream of leading his life with Jones ends. The reaction of Dexter indicated the extent of love that he had for Jones. Though Jones had been out of his life for about seven years, he had a deep feeling for her. Life in the story ceases to have meaning because of the shattered dream of Dexter. He does not find any meaning to life since the dream in his entire life is meaningless. Dexter looked at his age and realized that he had spent his life chasing for a dream that could not come true. At the end of Dexter’s discussion with Devlin, Dexter saw the reality in their relationship. He realized that he had banked his hopes where they could not be appreciated. Sometimes a relationship could prove to be sour. When a partner does not reciprocate in a relationship, life in that relationship ceases to have a meaning. Dexter had spent his time acquiring wealth in order to meet the needs of his desired love. He knew that Jones could not accept him without wealth. He ventured into business with an aim of making wealth, which could sustain his life with Jones. Devlin message comes as a shock to the relationship. It shuttered the dream that Dexter had about Jones. It is important to note that Dexter knew that Jones had been married. Ironically, he felt that Jones could still
